A Study on Satisfaction of Nursing Profession of New Nurses



Abstract
Nowadays, it is absolutely necessary for the able professional nurses in order for continuous development. But they shows higher tendency of separation rate. If they are satisfied with their job, then they will work continuously.
The purpose of this study is to suggest the basic data for effective management of man power, In order to look into the satisfaction of the nursing profession, this study inquired of 91 subjects, who are already decided to work in C university
medical
center, from Feb. 1 to Feb. 26, 1993. They responded to totally 40 questions ; 4 for economic side, 6 for security of social status, 6 for autonomy, 6 for working environment, 6 for details of duty, 7 for administrative policy, 3 for achievement,

for
relationship with other people, etc. These data were analyzed by & SAS program.
@ES the results can be summarized as follows:
@EN In economic factors, it turned out that the hightest average item was "the economic status will be getting increased" as 3.84 and the lowest one was "it is a monthly profitable profession" as 2.89.
In security of social status factors, it showed that "the nursing business should be enlightened to the general people" was the highest average item as 4.33 and "it is a favorable profession in the society" was the lowest item as 3.07.
In the factor of autonomity, it showed that the highest average item was " it is necessary to give an self-development opportunity to nurses(by education to higher level or inservice education) as 4.35 and the lowest item was "it is relatively
possible
to control as individual's will for her duty" as 3.43.
In the factor of working environment, it turned out that the highest average item was "the welfare of hospital is good" as 2.79 and the lowest one was "the nursing care is too heavy due to the lack of man power" as 1.56.
In the factor for details of duty, the higest average item appeared as "there should be theoretical beckground" of 4.32 and the lowest as "it should be broken for traditional nursing education emphasizing only service and self-sacrifice of 3.88.
In the factor of administrative policy, it turned out that the highest average item was " it is necessary for economic aid of nursing care study" as 4.37 and the lowest one was "they are satisfied with authority of nursing department in hospital"
as
2.85.
In the factor of achievement, it appeared that the highest average item was "they have a calling consciousness that this is a service profession in society as 3.86 and the lowest one was " the nurses have a pride on their own job" as 3.68.
In the factor of relationship with other people, it turned out that the highest average item was "when they work with other companions, they fel comfortable" as 3.86 and the lowest one was "The nurses and medical team are cooperating each other
well" as
3.22.
2) According to the research results on job satisfaction of nursing profession by general characteristics of new nurses, the technical school graduates and the graduates from university of nursing were 72(M=14.2, S.D=9.6) and 19(M=133.0,
S.D=9.3)
respectively. The technical school graduates appeared to have the higher job satisfaction that others. It turned out to be significant statistically(P=.0041). According to the results of the job satisfaction by age, it turned out that below 24
ages
were
43(M=139.9, S.D=9.9) and above 22 were 48(M=137.6, S.D.=9.9). Below 22 ages appeared to be high. There was no significant difference statistically.
In the research of job satisfaction by whether they have or not have the religion, the nurses who have the religion were 59(M=139.8, S.D.=9.1) and no religion nurses were 32(M=136.6, S.D.=11.1). It turned out that the formed had a higher job
satisfaction than the latter. But there was no significant difference statistically.
According to the data of job satisfaction by working period, "will work through life" were 17persons(M=141.8, S.D.=10.6), "if the condition is good, then will work continuously" 71(M=138.1, S.D=9.8), "will retire in the near future" 2(M=136.5,
S.D=4.9),
and "Others" 1(M=131.0, S.D=.0). It turned out that the longer the working period was, the higher the job satisfaction was. However, there was no significant difference statistically.
3) According to the data by job satisfaction factors of new nurses, it turned out to be in order of details of duty(M=4.18, S.D=.33), autonomy(M=3.90, S.D.=36), achievement(M=3.77, S.D=.49), security of social status(M=3.60, S.D=34), economic
factor(M=3.40, S.D=.43), administrative policy(M=3.40, S.D=.40), factor of relationship with other people(M=3.30, S.O=.47), and factor of working environment(M=2.23, S.D=.38).
@ES On the basis of these results, the suggestions are as follows:
@EN 1) The results indicated that the technical school graduates, below 21 ages, the nurses who have the religion had a higher job satisfaction than others. But it is necessary for continuous study in order to check it.
2) According tot he research results, the job satisfaction appeared highly in factors of details of duty, autonomy, and achievement, but lowly in factors of working environment, relationship with other people, and administrative policy.
Therefore, it is necessary to make high the job satisfaction in the factors of latter as follows:
¨ç Factor of working environment : It is necessary for the effective personnel arrangement by administrator so as to be able to perform the nursing with reasonable number of members.
¨è Factor of relationship with other people : both of the administrators and the nurses should try to make a mood which the nurses can work together with member of many sections harmoniously in academic, technical, and systematic side.
¨é Factor of administrative policy: The nurse and the administrator should make efforts together so that the department of nursing care is able to play a leading role as participating in hospital management directly.
3) It is necessary to check the satisfaction of new nurses periodically.
